自主定向、工作特征与人民调解员工作绩效的关系——一项基于个人-环境匹配视角的混合研究The Relationship Among the Autonomous Orientation, Job Characteristics, and Work Performance of People's Conciliators: Mixed Research Based on a Person-environment Matching Perspective

摘要(Abstract):
本研究整合自我决定理论、工作特征模型和个人-环境匹配理论,以自主定向和工作特征为切入点,对人民调解员工作绩效的提升路径进行了解读,构建了“自主定向-工作特征匹配→工作绩效”的逻辑链条。进一步地,结合对S市人民调解员等相关主体的深度访谈和584名基层人民调解员两阶段数据的定量研究,本文得出如下结论:一方面,自主定向和工作特征均能提升人民调解员的工作绩效,而非个人定向和控制定向对工作绩效并无显著影响;另一方面,高自主定向-高工作特征的匹配模式对工作绩效具有促进作用,而控制定向-工作特征匹配,以及非个人定向-工作特征匹配对人民调解员工作绩效的影响并不显著。这一发现有利于基层政府从“人”的角度出发,优化调解员人格特质与工作特征的适配性以提高其工作绩效,对于完善基层人民调解工作激励机制、强化基层治理效能具有重要启示。
